Appraisal talks – a key to success 

Appraisal talks are a key element of our management by objectives, as they provide a forum where managers can work with their employees to identify their strengths and potential for development.

The appraisal talk is an important opportunity for both the employee and the manager to discuss development, goals and future opportunities. Kristian Espås, HR Manager at Hallsta Paper Mill, emphasises how the talks give employees a chance for one-to-one time with their manager in a quiet, private setting. The talk provides an opportunity for reflection and planning, with both the employee and the manager able to prepare and discuss important issues. We also encourage continuous feedback here at Holmen, so the topics that arise in an appraisal talk rarely come out of nowhere.

Talks that make a difference to your development and wellbeing

Kristian stresses that development is not just about formal courses. He explains a model that Holmen subscribes to: that 70 per cent of learning takes place through practical experience, 20 per cent through collaboration and projects, and only 10 per cent through formal education. Appraisal talks therefore play a crucial role in identifying and supporting these different forms of development.

Kristian emphasises the importance of regular ‘check-ins’ or micro-talks to ensure that development plans are followed up and that employees receive the support they need. Brief reviews, which can take place monthly or quarterly, also help to keep development plans alive and relevant.

In addition, Kristian points out the importance of adapting appraisal talks to the needs and role of the individual. Some managers choose to go for a walk with their employees to create a more relaxed and forward-looking atmosphere, something that can be particularly effective for employees who may not be used to formal meetings.

A good appraisal talk also contributes to a safer working environment. Having an open dialogue about health and safety makes employees feel safe to raise any concerns without feeling stressed or pressured.
